AEK ATHENS several problems

Aloha i play with AEK Athens in Greek league and i am at 2017
at training rating i have
Strenght 5 stars
Aerobic 5 stars
GK-Shot Stopping 4,5 stars
GK-Ball Handling 4,5 stars
Tactics 4,5 stars
Ball Control 4 stars
Defending 4,5 stars
Attacking 4 stars
Shooting 4,5 stars

i have State of the art academies but i cant develop not even one player not even to give it at loan or sell it and i keep giving them away with terminating contracts
Coaches workload is light i have many personal schedules for players that say they arent happy
i have bought several players with potensial 4 or more stars but my most expensive player from academy is around 1m and he is bad what should i change??

and now at 2017 i have 2nd problem my coatches are leaving and i have won 2 champion's league trophies
what i can do to keep them??
